Building Resilient Schools Through Collective Healing

Resilience is often seen as the ultimate goal when individuals or institutions face challenges.

However, it’s important to recognize that resilience isn’t something we can achieve on our own. That’s where collective healing comes in. Collective healing refers to the intentional practice of coming together as a community to support, understand, and uplift each other.

Before we can build resilience, we must first prioritize this communal healing process. It’s a fundamental aspect of creating schools that are not only strong but sustainable and nurturing for all involved.

In our work at Healing Schools Project, when we introduce collective healing, we introduce programs and skills that foster an environment where everyone—teachers, students, and staff—feels connected and supported. It’s through these shared experiences and mutual care that we begin to heal and grow stronger together.

And that’s the key to resilience: it’s not about one person going it alone but about building a supportive network that can weather adversity as a collective.

The Power of Collective Healing in Education

Schools are built on community. Teachers, students, and staff come together every day, creating an environment meant for learning, growth, and connection. But beneath the surface, educators often face real challenges like burnout, systemic inequities, and emotional exhaustion. These issues can drive a wedge between them, making it harder for them to collaborate and support each other in meaningful ways.

Research and practice consistently highlight the importance of collective healing in addressing the challenges faced by educators. Peer support, in particular, stands out as one of the most effective ways to recover from trauma. By fostering a sense of community care within schools, we can create environments that reduce stress and empower teachers to thrive.

In our research with partners across New York and New Jersey, we found that 91% of educators who participated in our programming believed that if they continued and did more initiatives such as healing circles, professional development, and leadership mentorship it would encourage them to stay in their roles.

At RISE Academy, for instance, incorporating these micro-practices has led to noticeable shifts in school culture, reducing feelings of burnout and enhancing team cohesion.

Practical Steps to Foster Collective Healing in Schools

Introduce Healing Circles

Rooted in Indigenous practices, healing circles are structured yet organic spaces where folks can share, listen, and reflect. These circles build trust and connection, improving mental health and fostering a sense of belonging.

When school leaders work with our program, we provide practical recommendations on how to integrate circle practices into everyday school gatherings, like staff meetings or professional development sessions.

Incorporate Micro-Practices into Daily Routines

Micro-practices are small, intentional actions that support collective healing. These can include:

Micro-Practices

  • Adding moments of gratitude or celebration to staff meetings.
  • Starting coaching sessions with a reflective question, such as, “What’s a recent success you’ve had?”
  • Sharing mindfulness exercises, like a brief breathing activity, before tackling challenging topics.

Support School Leaders in Collective Care

School leaders often face immense pressure, juggling responsibilities from every direction. Providing them with tools and spaces for collective care is essential.

Leadership retreats, peer networks, and dedicated coaching sessions focused on well-being can empower leaders to model and implement collective healing practices within their schools.

Create Opportunities for Rest and Reflection

Tricia Hersey reminds us that rest is a form of resistance against the grind culture that dominates many educational systems. Offering retreats, professional development days focused on wellness, or simply encouraging teachers to take restorative breaks can make a significant difference.

One of our partner schools found success by bringing its entire leadership team to a retreat, where they not only focused on personal healing but also crafted a strategic plan centered on collective care for the school year.

Redesign School Structures for Community Care

Building a resilient school requires intentional design of systems and spaces that prioritize connection. This can involve:

      • Adjusting master schedules to include time for collaboration and reflection.
      • Creating physical spaces that promote dignity and belonging.
      • Ensuring workloads are equitable and supportive of educators’ well-being.

Measuring the Impact of Collective Healing

Part of our work at Healing Schools Project is to demonstrate our outcomes through measurable success. Our team of research experts analyze and provide the data that is essential for this type of work.

Our data shows notable improvements in several key areas including:

    • Increased perceptions of administrative support.
    • Decreased burnout symptoms.
    • Improved stress and job satisfaction levels.
    • Higher teacher retention rates, especially among educators of color.

The key to these outcomes lies in collective efficacy—the shared belief that a team can overcome challenges together. Research shows that collective efficacy is actually a stronger predictor of student achievement than factors like socioeconomic status or parental involvement.

When teachers believe in each other and work together to face challenges, the whole school benefits, leading to a more resilient and successful environment for both educators and students alike.

    Building Resilience Together

Collective healing is not just about feeling better—it’s about creating systems that work better. By embracing practices that center community care, schools can transform from places of survival to spaces of thriving.

Let’s build a future where every educator, regardless of their background, feels supported, valued, and part of a resilient collective. Our vision is to create school environments that uplift both teachers and students, fostering growth and healing for all.
